Résumé

The liberated company (LC), a new organisational form marked by the complete freedom and responsibility of employees, is a focus of growing interest, both in the academic and socio-professional world. This thesis, structured around three research articles, aims to examine the theoretical foundations and features of the novelty attached to LCs, the managerial antecedents to its adoption and its effects on the social performance of the adopting organisation. At the theoretical level, the analytical framework develops an integrative approach to LC adoption through the rational and institutional perspectives of managerial innovation. In line with these two perspectives, it deepens, on the one hand, the study of managerial antecedents to LCs by marshalling the cognitive approach to strategy and, on the other hand, the study of the link between LCs and social performance using the Corporate Social Performance (CSP) approach of stakeholders. By studying these three aspects associated with LCs (concept, antecedents and effects), this thesis covers the entire sequence of its adoption in a new way. The empirical approach uses a multi-methodological approach based on a multiple case study with seven top managers of LCs and a quasi-experiment with 109 employees of a company in which one unit is liberated and the other not.Three main results emerge from this thesis. First, based on a systematic review of the literature on LC and a reading grid from Gerring's (1999) work, we show that LC is a "good" concept with a radical contextual and conceptual novelty. Second, the study of the social representations of LC leaders and their individual characteristics, such as their past organisational experiences, leads to their assimilation into a crucial antecedent for LC adoption. Third, the positive effect of LC-representative managerial practices on the social performance of the adopting organisation is demonstrated through quasi-experimentation. All these results make it possible to formulate theoretical contributions to the literature on LCs, to the rational and institutional perspectives of managerial innovation and to the work on CSP. It leads to useful recommendations for managers who have adopted or not adopted LC, particularly in terms of practices to be implemented for social responsibility.
L’entreprise libérée (EL), en tant que nouvelle forme organisationnelle marquée par une complète liberté et responsabilité des salariés, fait l’objet d’un intérêt croissant, tant auprès du monde académique que socio-professionnel. Cette thèse structurée autour de trois articles de recherche, a pour objectifs d’interroger les fondements théoriques et la nature de la nouveauté attachée à l’EL, les antécédents managériaux à son adoption et ses effets sur la performance sociale de l’organisation adoptante. Au plan théorique, le cadre d’analyse propose une approche intégrative de l’adoption de l'EL par les perspectives rationnelle et institutionnelle de l’innovation managériale. En cohérence avec ces deux perspectives, elle approfondit d’une part, l’étude des antécédents managériaux de l’EL en mobilisant l’approche cognitive de la stratégie et d’autre part, l’étude du lien entre l’EL à la performance sociale en faisant appel à l’approche de la Performance Sociale de l’Entreprise (PSE) par les parties prenantes. En étudiant ces trois volets associés à l’EL (concept, antécédents et effets), cette thèse couvre de manière inédite l’ensemble de la chaine de son adoption. La démarche empirique fait appel à une approche multi-méthodologique basée sur une étude de cas multiple auprès de 7 dirigeants d’EL et une quasi-expérimentation auprès de 109 salariés d’une entreprise dont une unité a été libérée et l’autre non.Trois grands résultats émergent de cette thèse. Premièrement, à partir d'une revue systématique de la littérature sur l’EL et d’une grille de lecture issue des travaux de Gerring (1999), nous montrons que l’EL est un « bon » concept présentant une nouveauté contextuelle et conceptuelle radicale. Deuxièmement, l’étude des représentations sociales des dirigeants d’EL et de leurs caractéristiques individuelles, telles que leurs expériences organisationnelles passées, conduit à les assimiler à des antécédents cruciaux à l’adoption de l’EL. Troisièmement, l’effet positif des pratiques managériales représentatives de l’EL sur la performance sociale de l’organisation adoptante est démontré à l’aide de la quasi-expérimentation. L’ensemble de ces résultats permet de formuler des contributions théoriques à la littérature sur l’EL, aux perspectives rationnelle et institutionnelle de l'innovation managériale et aux travaux sur la PSE. Elle débouche sur des recommandations managériales utiles à destination de dirigeants ayant adopté ou non l’EL, notamment en termes de pratiques managériales à mettre en œuvre pour une adoption socialement responsable.
